Breaking down long-term goals to smaller pieces (mid-term goals), and even smaller pieces (short-term), make them more achievable... And as you are accomplishing these small goals, you are getting more motivated to keep doing them!

On the other side, high expectations (high goals in your case) can have a demotivating effect when they are not reached... I have sometimes problems with too high expectation from my coworkers... And that can have even worse effect, but I try to re-adjust that thing...
